What does at-will employment actually mean?

At-will employment, the default in nearly every US state, means the employer can terminate you at any time for any lawful reason or no reason at all, without warning, and you can quit the same way. That is why severance, notice periods, and progressive discipline are typically company policy or negotiated terms rather than legal entitlements, and why the two weeks notice convention is etiquette rather than obligation in most cases.

The important limits are that at-will is not a license to fire for any reason whatsoever. Terminating someone because of race, color, religion, sex, pregnancy, national origin, age (40 and over), disability, or genetic information violates federal law, and many states and cities add protections including sexual orientation, gender identity, marital status, and more. Retaliation is separately illegal: firing someone for reporting harassment or discrimination, filing a workers compensation claim, reporting safety violations, participating in an investigation, or engaging in protected concerted activity about working conditions. Contracts, union agreements, and certain public sector rules override at-will entirely, and a few states recognize implied contract or public policy exceptions. Montana is the notable state that departs from pure at-will after a probationary period. If a firing feels connected to a protected characteristic or a protected complaint, the EEOC and state labor agencies are where that gets evaluated, and there are strict filing deadlines.

Either side can end the job at any time for almost any reason or no reason, without notice. But it is not unlimited: firing for an illegal reason, race, sex, age, retaliation for protected activity, is still illegal.
